    As with any hiring effort, if you want a diverse candidate pool, by gender, race or whatever, you will be more successful if you're committed to diversity and do outreach to find good people vs waiting for diverse applicants to come to you. Also, there's rarely consensus about how "diverse" is defined. So a club with 4 female coaches out of 16 or 18 might feel "diverse" to the male coaches but less so to the female coaches and players. In any setting, The people in the majority tend to describe things as "diverse" if there are a handful of folks from non-majority backgrounds.

      Perception is totally different depending on who you are. Someone posted some interesting stats that there is surprisingly a lower percentage of female coaches now than there were 20 or 30 years ago. Sort of shocked and sad to hear that.
